Executive search firm in India: CXO and leadership hiring, worked in parallel

You need a CFO, a COO or a business head, and you need the search run quietly. VVeRecruit is an online executive search firm in India built around one change to how the work gets done: instead of a single consultant carrying your brief alongside six others, a group of screened freelance HR recruiters and professional HR consultants work your role at the same time, matched to it by domain and by network.

You never learn who they are. They never learn who you are. That masking is not a feature we added for privacy points. At this level it is the whole reason a search stays quiet.

What sits inside a CXO brief

Chief Executive Officer, Chief Financial Officer, Chief Operating Officer, Chief Technology Officer, Chief Human Resources Officer, Chief Marketing Officer. Below the formal C-suite, the same search behaves the same way: Business Head, Country Manager, Vice President for a function, Plant Director, Head of Sales for a region, and the promoter-led favourite, the person who will run the company while the family steps back.

Board and advisory appointments belong here too. So does the succession search nobody is allowed to know about.

Why does a leadership search fail differently from every other hire?

Because the people you want are not looking, and the ones who are looking are usually available for a reason.

A mid-level vacancy fails on throughput. You didn't see enough people. A CXO search fails on access and on judgement, and it fails late — after four months, three rounds and a board presentation, when your first-choice candidate uses your written offer to renegotiate where he already sits.

Four things make this vertical its own animal.

The shortlist is small and it is known. For a Chief Financial Officer at a ₹400 crore auto components company in Pune, the genuinely qualified set might be forty people in the country. A single consultancy reaches the slice of those forty that already sits in its database. The rest are reachable, just not by that firm. Reach, not effort, is the binding constraint.

Confidentiality changes what you can do. If the search is a replacement, you cannot post it, cannot brief widely, cannot let it surface on LinkedIn. Every additional person who knows is risk. This is where masked, platform-intermediated sourcing earns its keep: the role can be worked by several people at once without any of them being able to name you.

Notice periods are long and offers get contested. Senior Indian professionals commonly serve 60 to 90 days, and three months is unremarkable at CXO level. That gap between signature and joining date is the window in which counter-offers land. A search that closes in week ten does not produce a start date before week twenty-two.

Fit is not on the CV. A CFO who ran finance for a listed MNC subsidiary is not automatically the CFO a promoter-led business needs, where the job is half controllership and half persuading a founder that the old way of doing things will not survive due diligence.

Competency matching at the top of the house

VVeRecruit does not match on the words in a CV. Every role is broken into plain-English tasks the person will actually do, and candidates rate themselves against those same tasks — never used, have knowledge, used rarely, used daily.

At junior levels the tasks are obvious. An Accountant gets "Generate invoices", "Make entries in Tally", "Follow up with pending creditors". People assume the method stops working at senior level. It sharpens.

A Chief Financial Officer for a company preparing to raise institutional capital:

  • Present the monthly MIS to a board that includes an external investor
  • Run the annual budget and quarterly reforecast cycle
  • Close the statutory audit and handle the auditor's observations
  • Negotiate working capital limits with three or more banks
  • Take the company through financial due diligence
  • Build the finance team and replace the people who cannot scale
  • Own GST, TDS and transfer pricing compliance end to end

Now the difference is visible. Two candidates both say "CFO, 18 years". One has taken a company through due diligence twice and rates "used daily" on bank negotiation. The other has never been in a data room and rates "have knowledge" against it. Both CVs read identically. The task grid does not.

You edit that list before the role goes out. If due diligence is the entire point of the hire, you say so, and it gets weighted accordingly.

Seniority, salary and where these roles sit

CXO and leadership candidates in India typically carry 15 to 25 years of experience, and fixed CTC runs from roughly ₹60 lakh to several crore depending on scale, sector and whether equity forms part of the package.

Geography concentrates hard.

  • Mumbai: BFSI, listed-company headquarters, most promoter groups
  • Delhi NCR: conglomerates, consumer, infrastructure, policy-facing roles
  • Bengaluru: technology, product companies, venture-backed businesses, GCC leadership
  • Chennai: manufacturing groups, auto, and the older industrial houses
  • Hyderabad: pharma, life sciences, and a fast-growing GCC leadership market
  • Pune and Ahmedabad: manufacturing and family-owned businesses scaling into professional management

Relocation is normal at this level, which is why an outstation reach matters. The best-fit Chief Operating Officer for a Coimbatore textile business may currently sit in Ludhiana, and no single local consultant will find him.

What to expect if you post a leadership role

You answer questions in plain English rather than facing a blank JD box: what this person will own, who they report to, what has to be true in eighteen months. The task list is drafted for you and you edit it.

From there, expect eight to twelve weeks from brief to accepted offer for a well-run senior search, and then the notice period on top. Anyone promising a CXO in three weeks is describing a candidate who is already free, which is a different conversation.

You see profiles, not a name-dropped longlist. Identities open up only when an interview is scheduled. Our fee is 8.33% of the accepted annual fixed CTC, charged once the person joins, and the 90-day guarantee applies: free replacement, or a credit note where replacing isn't practical.

Where a retained search with deep board relationships is what you actually need, take it. We are not the right call for a listed-company CEO succession run by a nomination committee.

Questions employers ask

Can we run this search confidentially?

Yes, and it is the default. Recruiters see the requirement, the sector and the location band, not your company name. Candidates learn who you are when an interview is scheduled and not before. The recruiter never learns your identity at all.

How is this different from a retained executive search firm?

A retained firm gives you one team, deep relationships, and an upfront fee regardless of outcome. VVeRecruit gives you several independent specialists working the same brief simultaneously, no retainer, and payment on joining. The trade is relationship depth for reach and speed. For most CXO-minus-one roles, reach wins.

What if the person leaves in the first few months?

The 90-day guarantee covers it: a free replacement search, or a credit note where a replacement is not workable. At leadership level the more useful protection is upfront: getting the task list right so the mismatch never happens.

Do you handle roles outside India?

India first. Australia, UAE, New Zealand, the UK, the US and Canada follow. If your leadership role sits outside India today, we are not ready for it.
